의무경찰의 부대생활 스트레스와 부대적응의 관계에서 탄력성의 매개효과

Abstract

본 연구*는 의무경찰을 대상으로 부대생활 스트레스, 부대적응, 탄력성의 상관관계를 알아보고, 의무경찰의 부대생활 스트레스와 부대적응의 관계에서 탄력성의 매개효과를 검증 하는데 목적이 있다. 이를 위해 다음과 같은 연구문제를 설정하였다. 연구문제 1: 의무경찰의 일반적 특성에 따른 부대생활 스트레스와 탄력성, 부대적응에 차이가 있는가? 연구문제 2: 의무경찰의 부대생활 스트레스, 탄력성, 부대적응은 어떠한 상관관계가 있는가? 연구문제 3: 의무경찰의 부대생활 스트레스와 부대적응의 관계에서 탄력성이 매개효과가 있는가? 본 연구를 위하여 제주지방경찰청 소속으로 복무중인 의무경찰을 대상으로 탄력성 척도, 군 생활 스트레스척도, 군 생활 적응척도로 구성된 설문지를 이용하여 유의표집 방식으로 자료를 수집하였다. 회수된 설문지중 총 348부를 최종 분석자료에 사용하였고, 자료 분석은 SPSS for Windows 20.0에 의해 빈도분석, 상관분석, 중다회귀분석 및 Baron & Kenny(1986)가 제안한 매개효과 검증절차를 사용하였고, 매개효과 유의성 검증을 위해 Sobel(1982)의 방법을 사용하였다. 본 연구를 통하여 얻은 결과를 요약하면 다음과 같다. 첫째, 의무경찰의 일반적 특성에 따른 부대생활 스트레스와 탄력성, 부대적응의 차이를 검증한 결과 계급에 따른 부대생활 스트레스와 부대적응에 차이는 없는 반면, 탄력성 에는 유의미한 차이가 있었다. 건강상태 및 진로기대 수준에 따라 집단 간 부대생활 스트레스, 탄력성, 부대적응에 차이가 있었다. 둘째, 부대생활 스트레스와 탄력성, 부대적응의 상관관계를 검증한 결과, 부대생활 스트레스와 부대적응에는 부적상관을 보였고, 부대생활 스트레스와 탄력성간에는 부적 상관을 나타냈으며, 탄력성과 부대적응에는 정적상관이 있었다. 셋째, 부대생활 스트레스와 부대적응의 관계에서 탄력성이 매개효과를 검증한 결과, 탄력성이 부분매개 효과가 있음이 검증되었다. 본 연구의 주된 목적인 부대생활 스트레스와 부대적응의 관계에서 탄력성의 매개 효과가 검증됨에 따라 의무경찰의 부대생활 적응을 도모하기 위한 예방적 개입 차원 으로, 개인 내적 보호요인인 탄력성 증진 방안을 모색할 근거를 마련했다는데 본 연구의 의의가 있고, 그에 따른 실천적 제언을 하자면 다음과 같다. 우선적으로 대원들이 그들의 임무의 내용 및 중요성을 명확히 인지할 수 있도록 교육적 개입과 직무특성에 따른 효율적인 인사배치를 통해 대원들의 스트레스를 최소화 시키는 적극적인 인사정책이 요구된다. 또한 대원들의 자기계발 여건의 최대한 보장, 유용한 진로정보를 제공받을 수 있도록 진로 전문가 활용, 감정조절 프로그램 및 낙관성 등의 긍정심리 기반의 프로그램을 적극 활용해야 할 것이다. 그리고 지휘요원들이 탄력성과 같은 개인내적 보호요인을 강화시키는 방식의 예방적 개입의 중요성을 인식할 수 있도록 교육도 병행되어져야 할 것이다.

The purpose of this study is to examine a correlation between unit life stress, Adaptation, and resilience for Auxiliary Policeman and verify the mediating effects of resilience in the relationship between their unit life stress and Adaptation to units. For this, subjects for inquiry were set up as follow: Subject for inquiry 1: Is there any difference unit life stress, resilience, and Adaptation to units of Auxiliary Policeman according to general characteristics? Subject for inquiry 2: How are unit life stress, resilience, and Adaptation of Auxiliary Policeman correlated to each other? Subject for inquiry 3: Does resilience have any mediating effects in the relationship between unit life stress and Adaptation to units of Auxiliary Policeman? For this study, data were collected by purposeful sampling method by using questionnaires which consist of resilience scale, military life stress scale, and Adaptation scale to units for Auxiliary Policeman who are on active service by belonging to Jeju Provincial Police Agency. The total 348 copies of the collected questionnaires were used in the final analytic data. And for the analysis of data, frequency analysis, correlation analysis, multiple regression analysis, and the procedure to verify mediating effects suggested by Baron & Kenny(1985) were used by SPSS for Windows 20.0. And the method of Sobel(1982) was used to verify significance of the mediating effects. The results gotten from this study are as follow: First, the result which verified differences of unit life stress, resilience, and Adaptation according to general characteristics of Auxiliary Policeman has found that there is no any difference in unit life stress and Adaptation according to ranks, while there were significant differences in resilience. There were differences in unit life stress, resilience, and Adaptation among groups according to health condition and career expectation levels. Second, the result which verified the correlation among unit life stress, resilience, and Adaptation has been verified that Auxiliary Policeman showed the negative correlation in unit life stress and Adaptation, the negative correlation between unit life stress and resilience was shown, and there was the positive correlation between resilience and Adaptation. Third, the result which verified the mediating effects of resilience in the relationship between unit life stress and Adaptation has found that resilience has the partial mediating effect. As the mediating effect of resilience was verified in the relationship between unit life stress and Adaptation which are the main purpose of this study, this study is meaningful in that the basis to search plans to increase resilience which is the personal internal protective factors with the dimension of preventive intervention to aim at Adaptations to unit life of Auxiliary Policeman. And practical proposals according to them are as follow: First, educational intervention and active personnel policies which minimize stress of policemen through efficient personnel allocation according to job characteristics are required to make them recognize contents and the importance of their duties. And positive psychology-based programs including utilization of career experts, emotional control programs, and optimism should actively utilized to guarantee Auxiliary Policeman's self-development conditions as much as possible and provide useful career information for them. And education should be done together to make commanding agents recognize the importance of preventive intervention of the methods which strengthen individual internal protective factors like resilience.
