코로나19로 인한 제주지역 영양(교)사의 직무스트레스, 직무만족 및 직무몰입 분석

Analysis of Job Stress, Job Satisfaction and Job Commitment of Nutrition Teachers in Jeju with COVID-19 Pandemic
Abstract
본 연구는 코로나19 기간에 학교급식을 운영한 제주지역 영양(교)사들의 직무스트레스, 직무만족 및 직무몰입을 조사하여 일반사항, 근무지 특성, 코로나19로 인한 학교급식의 변화에 따라 분석하였고, 직무스트레스, 직무만족 및 직무몰입 간의 상관관계를 분석함으로써 코로나19와 같은 위기 속의 학교급식을 효율적으로 관리하고 영양(교)사의 대응역량을 강화시킬 수 있는 방안을 모색하는데 기초자료를 제공하고자 하였다.
이를 위해 제주도내 초· 중· 고등학교 및 특수학교에서 근무하는 영양(교)사 200명을 대상으로 2022년 3월 28일부터 2022년 4월 29일까지 온라인 설문조사를 실시하였고, 회수된 설문지 총 130부를 최종 분석 자료로 사용하였다. 조사된 자료는 통계처리 프로그램 SPSS Win Program(ver. 26.0)을 이용하여 빈도분석, t-test, ANOVA(Duncan), 상관관계분석을 실시하였다.

본 연구를 요약하면 다음과 같다.

첫째, 조사대상의 연령은 50대 이상이 48.5%, 기혼 비율이 70.8%, 자녀 양육 여부는 있음이 64.6%, 직종으로는 영양교사가 83.1%로 가장 높게 나타났고, 최종학력은 대학원 졸업(재학 중 포함)이 46.1%, 총 근무경력은 23년 이상이 43.1%, 고용형태로는 정규직이 81.5%, 1년 연봉은 5,000만원 이상이 49.2%, 주당 근무시간은 41~45시간 이하가 43.8%으로 가장 높게 나타났다. 근무지 특성에서 학교급식 근무처는 초등학교가 52.1%, 학교 급식유형은 도시형 57.7%, 1일 급식 제공 횟수는 1식이 80.8%로 가장 높은 비율을 차지하였고, 1일 급식 인원 수는 600~900명 미만이 24.6%, 담당하는 학교 수는 1개교가 93.8%, 학교급식 관리 형태는 단독관리가 93.8%, 조리종사원 수는 4~7명이 37.7%로 가장 높게 나타났다.
둘째, 코로나19로 인한 업무량 변화가 증가했다고 응답한 비율은 96.2%으로 대부분을 차지하였고, 업무량이 증가한 이유에 있어서는 ‘급식취소, 인원수 변동으로 인한 발주 수정’이 55.3%으로 가장 높았으며 코로나19로 인해 학교급식 관리에서 가장 어려웠던 점도 ‘임박한 급식취소, 잦은 식수변경으로 인한 발주량 수정’이 48.3%로 가장 높게 나타났다. 코로나19 시기 학교급식 운영에 가장 바라는 점으로는 ‘재난 상황에 대한 교육청의 구체적인 대책 매뉴얼 마련’이 35.8%으로 가장 높게 나타났다.
셋째, 코로나19 발생 전과 비교하여 가장 많이 달라진 업무는 배식관련 위생 및 안전 업무가 38.6%으로 가장 높았고, 총 배식시간이 코로나19로 인해 증가했다고 응답한 비율은 76%로 높게 나타났으며, 식당 배식 순환 횟수의 경우, 코로나19로 인해 증가하였다고 응답한 비율은 73.1%로 절반 이상을 차지하였다.
넷째, 코로나19로 인한 조사대상의 직무스트레스는 평균 2.89점으로 나타났고, 영역별로는 직무요구 영역이 4.02점으로 가장 높았으며, 직무자율 결여 영역 3.98점, 보상부적절 영역 2.96점, 조직체계 영역 2.73점, 직장문화 영역과 관계갈등 영역 각 2.47점, 직무 불안정 영역 1.88점 순으로 나타났고, 조사대상의 연령, 직종, 고용형태, 자녀양육여부, 총 근무경력, 1년 연봉, 학교 설립유형, 학교 급식유형, 1일 급식 제공 횟수 및 코로나19로 인한 학생 배식시간 변화 유무에 따라 유의한 차이가 있었다.
다섯째, 코로나19로 인한 조사대상의 직무만족은 평균 3.27점으로 나타났고, 인간관계 영역이 3.56점으로 가장 높게 나타났으며, 직무자체 영역 3.22점, 인사고과 및 복리후생 영역 3.17점, 근무환경 영역 3.04점 순으로 나타났고, 조사대상의 직종, 고용형태, 자녀양육여부, 1년 연봉 및 1일 급식 제공 횟수에 따라 유의한 차이가 있었다.
여섯째, 코로나19로 인한 조사대상의 직무몰입은 평균 3.36점으로 나타났고, ‘나에게 직무(일)란 그렇게 중요한 것이 못된다(3.81점)’, ’나는 주어진 과업의 질적 수준을 높이는 데에 기여하고 있다(3.72점)’, ‘나는 나의 직무에 개인적으로 상당히 몰입되어 있다(3.63점)’ 순으로 나타났으며, 학교 급식유형과 담당 학교 수에 따라 유의한 차이가 있었다.
일곱째, 조사 대상의 직무스트레스, 직무만족 및 직무몰입 간의 상관관계에 있어서 직무스트레스와 직무만족(r=-.719)으로 음(-)의 상관관계를 보였고, 직무만족과 직무몰입(r=.246)은 양(+)의 상관관계를 보여 직무스트레스가 낮을수록 직무만족은 높아지고, 직무만족이 높아지면 직무몰입도 높아지는 것을 알 수 있었다.

이상의 연구결과를 토대로 살펴볼 때, 제주지역 영양(교)사는 코로나19로 인한 새로운 업무 증가, 바쁘게 일처리를 해야 하는 등의 직무요구 영역의 직무스트레스가 높게 나타나 불필요한 행정업무 경감을 위한 방안과 코로나19와 같은 위기상황 속에 영양(교)사의 개인의 위기대응 역량을 강화시킬 수 있는 방안이 필요하며, 조사대상의 연령과 경력이 낮을수록, 1일 급식 제공 횟수가 2식(3식 포함)인 학교일수록 직장문화 영역의 스트레스를 많이 받는 것으로 나타나 직장문화 개선교육과 같은 체계적인 온라인 연수, 멘토링 프로그램 등의 기회를 제공되어야 할 것이다. 또한, 영양(교)사로서의 사명감과 긍지를 갖고 근무할 수 있는 환경이 조성되어 직무에 더욱 몰입할 수 있도록 교육청의 공정한 인사고과 방안 등이 마련되어야 할 것으로 사료된다.

|This study analyzed job stress, job satisfaction and job commitment of 130 nutrition teachers with COVID-19 pandemic in Jeju surveyed from March 28, 2022 to April 29, 2022 with the aim of providing basic data for efficient management of school meals in times of crisis such as COVID-19 pandemic and suggestion of ways to strengthen the response capacity of nutrition teachers. A total of 130 questionnaires out of 200 were used as base data for this study. The data were analyzed frequency analysis, t-test, ANOVA (Duncan), and correlation analysis were performed on the investigated data using the SPSS Win Program (ver. 26.0). The results of this study can be summarized as follows.

First, among the subjects, in terms of age, 'over 50' accounted for 48.5%, ‘married’ for 70.8% as for the mariatal status and 'have children' for 64.6% in terms of whether to raise children. In terms of occupation, ‘nutrition teacher’ accounted for the highest at 83.1%, and for the final education level, 'graduate school (including while attending school)' accounted for 46.1%. As for the total work experience, ‘23 years or more’ accounted for 43.1%, and ‘regular workers’
accounted for 81.5% among the employment types. 'Over 50 million won' accounted for 49.2% for the annual salary, and in the category of working hours per week, '41-45 hours or less' accounted for the highest at 43.8%. In terms of workplace characteristics, 'elementary school' accounted for 52.1% of school meals, and 'urban-type' accounted for 57.7% for the types of school meals. As for the number of meals provided per day, ‘one meal’ accounted for the highest ratio at 80.8% and as for the number of servings per day, ‘more than 600 to less than 900’ accounted for 24.6%. As for the number of schools in charge, 'one school' accounted for 93.8%, and 'independent management' accounted for the highest at 93.8% for school meal management. for the number of cooking staffs, '4-7 people' accounted for 37.7% at highest.
Second, 96.2% of the respondents answered that the change in workload due to COVID-19 has increased, accounting for the majority and as for the reason for the increase in the workload, 'correction of orders due to cancellation of meals and changes in the number of people' accounted for the highest at 55.3%. As the most difficult point in school meal management due to COVID-19, 'immediate cancellation of school meals and correction of orders due to frequent changes in numbers of serving' accounted for the highest rate at 48.3%. As the most desired point for school meal operation during the COVID-19 pandemic, 35.8% of the respondents responded as ‘preparation of the education office’s specific countermeasures manual for disaster situations’, accounting for the highest.
Third, as for the tasks that have changed the most compared to before the COVID-19 pandemic, 'meal serving-related hygiene and safety tasks' accounted for the highest rate at 38.6%. The proportion of responses that the total serving time increased due to COVID-19 was high at 76%, and as for the number of serving cycles at restaurants, 73.1% answered that the number of servings increased due to COVID-19, accounting for the majority.
Fourth, job stress due to COVID-19 was found to be an average of 2.89, and by area, the job demand area had the highest score(4.02). The area of ​​lack of job autonomy scored to be (3.98), the area of ​​inadequate compensation scored to be (2.96), the organizational system area to be (2.73), the workplace culture area and relational conflict area to be (2.47), and the job instability area to be (1.88), respectively in order. Significant difference according to the age, occupation, employment type, child rearing status, total work experience, one year salary, school establishment type, school meal type, number of meals provided per day, and changes in student meal time due to COVID-19 have been found.
Fifth, job satisfaction due to COVID-19 was found to be an average of 3.27 and the human relation area showed the highest score(3.56), followed by job area with (3.22), personnel evaluation and welfare area with (3.17), and the working environment area with (3.04). There were significant differences according to the type of occupation, employment type, child rearing status, annual salary, and number of meals provided per day.
Sixth, the job commitment due to COVID-19 was found to be an average of 3.36. The response was shown to be frequent in order of 'My job is not a very important factor for me (3.81)', 'I am contributing to raising the quality of a given task (3.72)' and 'I am personally highly immersed in my job (3.63)' with a significant difference according to the type of school meals and the number of schools in charge.
Seventh, in the correlation between job stress, job satisfaction, and job commitment, job stress and job satisfaction (r=-.719) showed a negative correlation, while job satisfaction and job commitment (r= .246) showed a positive (+) correlation, suggesting that the lower the job stress, the higher the job satisfaction, and the higher the job satisfaction, the higher the job commitment.

Based on the results of this study, since the job stress in the field of job demand was shown to be high in nutrition teachers in Jeju as the increase in new tasks and the speedy work processing required due to COVID-19 pandemic. it is necessary to measures to reduce unnecessary administrative work and measures to strengthen individual crisis response capabilities of nutrition teachers in crisis situations such as COVID-19 are required and considering that with younger age, less job experience and higher number of meals provided per day as schools with 2 meals per day(including 3 meals), the higher stress of nutrition teachers in the workplace culture area was reported the necessity of providing opportunities such as systematic online training and mentoring programs such as workplace culture improvement education is suggested.
Moreover, it is suggested that a fair personnel evaluation plan of the education office should be prepared in order to create an environment where one can work with a sense of duty and pride as a nutrition teacher, encouraging them to be more immersed in their duties.
