The effect of Perceived Stress on Turnover Intention during Social crisis of Casino employees : Focused on Mediating Effect of Job Insecurity and Moderating Effect of Social Capital
Abstract
Due to the COVID-19 pandemic, the tourism industry faced an unprecedented crisis. Among them, foreign-only casinos in Jeju Island targeting foreigners are in serious financial difficulties. The damage caused by it is only suffered by casino employees. Most casinos located in Jeju Island were forced to take inevitable measures such as long-term leave due to the reduction of personnel through restructuring and the full closure of casino operations. However, research related to the tourism industry after COVID-19 is mainly focused on hotels and airlines. Therefore, attention is needed to foreign-only casinos, which are suffering great damage due to the fact that the inflow of foreign tourists is virtually stopped. Based on these contents, this study attempts to find the effect of perceived stress of casino employees on turnover intention during the COVID-19. The mediating effect of employment instability is examined in the relationship between perceived stress caused by COVID-19 and turnover intention of foreign casino employees. In addition, it is intended to investigate the moderating effect of social capital in the relationship between perceived stress and employment instability, and to identify the fundamental causes of perceived stress and turnover intention. This study conducted an online and offline survey of foreign casino employees in Jeju Island. Of the total 267 copies, 250 were used for empirical analysis, and regression analysis, mediating effect analysis, and moderating effect analysis were conducted based on the response data. As a result of the empirical analysis, it was confirmed that casino employees had a significant effect on employment instability due to COVID-19. In addition, it was confirmed that the perceived stress had no direct significant effect on the turnover intention, but had an effect on the turnover intention through employment instability, thereby verifying the full mediating effect of employment instability. Among social capital, social networks and vision sharing alleviated the negative effects of perceived stress, but social trust did not show a moderating effect. These research results are different from previous studies in that they investigated the effect of stress caused by COVID-19 on employment instability for casino employees. In addition, research on employment instability was expanded by investigating the complete mediating effect of employment instability between perceived stress and turnover intention. Finally, it can be said that social capital based on the Job Demands-Resources Theory contributed to theoretical expansion by confirming the positive impact as a job resource. As a practical implication, companies should continue to make efforts to normalize management so that employees can minimize employment anxiety, while active and smooth communication between employees and managers and employees. In addition, various networking programs should be developed to promote social capital within the organization by confirming the importance of social capital to support various activities such as club activities, periodic events, and training to promote teamwork. This study investigated the relationship between perceived stress, employment instability, turnover intention, and social capital in the COVID-19 situation. It is expected that the casino industry, which is vulnerable to changes in the external environment, will contribute to efficient human resource management through continuous research to minimize employee anxiety and turnover.
