특수교사의 교직관과 정서적탈진감 및 이직의도와의 관계

Abstract

본 연구는 제주도내 특수교사들의 교직관과 정서적 탈진감 및 이직의도의 관계를 분석하고 세 변인 간에 어떤 관계가 있는지 알아보고자 하였다.

이와 같은 연구의 목적과 관련하여 다음과 같은 연구문제를 설정하였다.

연구문제 1. 특수교사의 배경변인별에 따라 교직관은 어떠한가? 연구문제 2. 특수교사의 배경변인별에 따라 정서적 탈진감은 어떠한가? 연구문제 3. 특수교사의 배경변인별에 따라 이직 의도는 어떠한가? 연구문제 4. 특수교사의 교직관과 정서적 탈진감 간에는 어떠한 관계가 있는가? 연구문제 5. 특수교사의 교직관과 이직의도 간에는 어떠한 관계가 있는가? 연구문제 6. 특수교사의 정서적 탈진감과 이직의도 간에는 어떠한 관계가 있는가?

본 연구는 제주도 지역에 소재한 초, 중, 고 특수학급 담당교사와 특수학교 3개교에서 근무하고 있는 교사들을 대상으로 하여 186부의 질문지를 통하여 조사하였다. 조사도구는 교사의 교직관을 측정하기 위해 Halpin과 Croft의 교직관 질문지를 우리나라의 실정에 맞게 번안하여 사용한 이일행(1993)의 도구를 이용하였다. 정서적 탈진감 (소진) 척도는 특수교사의 소진을 검사하기 위해 Maslach 와 Jackson(1981)의 MBI(Maslach burnout inventory)를 Iwaniki & Anderson(1984)이 교사에게 적합하게 수정한 서석림(1994)의 검사를 사용하였다. 이직의도는 심광보(2007)가 사용한 이직의도에 관한 설문을 사용하였다. 통계처리는 SPSSWIN 12.0 프로그램을 사용하여 T-test와 일원변량분석(One way Anova), 상관관계분석(Correlation Analysis)를 사용하여 분석하였다.

연구의 결과는 다음과 같다.

첫째, 성직관은 교육경력이 많은 교사들이 많으며 노동직관은 공립 특수학교 교사들이 많다. 둘째, 교직에 있어서의 전문성을 강조하는 전문직관은 학급에 특수교육 보조원이 배치 되어 있어 수업준비 및 수업 과정에 집중할 수 있는 교사들에게 많이 나타난다. 셋째, 초등학교 특수학급을 담당하는 교사와 교육경력이 적은 교사, 그리고 여교사인 경우 정서적 탈진감을 많이 경험하고 있다. 넷째, 정서적 탈진감은 노동직관의 교사가 가장 많이 느끼고 있으며 전문직관의 교사들이 가장 덜 느끼고 있다. 정서적 탈진감을 많이 느낄 수록 이직의도가 높은데 노동직관을 가진 교사들이 전문직관을 가진 교사들보다 이직의도가 높다.

이와 같은 연구 결과를 중심으로 다음과 같은 결론을 제시할 수 있다.

특수교사의 교직관과 정서적 탈진감 그리고 이직의도 간에는 상관관계가 있으며, 교직을 수행함에 있어 환경적으로 교육할 수 있는 좋은 여건 조성과 교사들의 전문성 향상을 위한 다양한 프로그램 등을 통해 교직에 대한 만족감을 느끼며 정서적 탈진감을 많이 느끼는 교사들을 위해 정서적 탈진감을 경감시키고 그에 따른 대처기술을 증진시킬 수 있는 방안 모색이 필요하다고 본다.

This study has attempted to analyze the relationship between the view on teaching profession of the teachers in charge of special education in Jeju Island with emotional job burn out and turnover intentions to find out the relationship between these three variables .

In relation to the such purposes of the study, the following study questions have been set up.

Study Question-1. How is the view on teaching profession according to the background variables of the teachers in charge of special education? Study Question-2. How is the emotional burnout according to the background variables of the teachers in charge of special education? Study Question-3. How is the turnover intention according to the background variables of the teachers in charge of special education? Study Question-4. What relationships exist between the view on teaching profession and emotional burnout of the teachers in charge of special education? Study Question-5. What relationships exist between the view on teaching profession and turnover intention of the teachers in charge of special education? Study Question-6. What relationships exist between emotional burnout and turnover intention of the teachers in charge of special education? This study has performed a survey through 186 copies of questionnaire targeting the teachers in charge of special classes in elementary, middle and high schools located in Jeju Island area as well as th teachers working at 3 special schools. For the survey tool, the tool of Lee, Il Haeng (1993) that was used the view on teaching profession questionnaire by Halpin and Croft to fit the situation of our country has been applied. In order to test the emotional burnout of the teachers in charge of special education, the test of Seo, Seok Lim (1994) that has revised the MBI(Maslach burnout inventory) by Maslach and Jackson(1981) to be appropriate for teachers by Iwaniki & Anderson(1984) has been used. For the turnover intention, the questionnaire on turnover intention used by Shim, Kwang Bo (2007) has been used. For the statistics processing, the analysis was performed with T-test, One way Anova and Correlation Analysis using SPSSWIN 12.0 program.

The study results are as follows.

First, the teachers with view of sacred job gets to emphasize the teacher's image as a true mentor through teaching experience including many teachers with a lot of teaching experience while there are many public special school teachers with view of labor job who emphasize on securing rights, improving treatment and improving work conditions as a teacher. Second, the view of specialized job emphasized on speciality in terms of the teaching profession are mostly shown in the teachers who can concentrate on class preparations and lecturing process as the special education assistant is placed in the class. Third, a lot of emotional burnout is experienced by teachers in charge of elementary school special classes, teachers with little teaching experience and female teachers. Fourth, the emotional burnout was felt the most by the teachers with view of labor job and felt the least by the teachers with view of specialized job. While the turnover intention is high as teachers feel more emotional burnout, the teachers with view of labor job has higher turnover intention than the teachers with view of specialized job.

Based on these study results, the following conclusion can be presented.

There is correlation between the view on teaching profession, emotional burnout and turnover intention while it is considered that a search of a plan to form a sound condition to teach in the environment aspect in performing the teaching profession, feel satisfaction on the teaching position through various programs for the improvement of specialty by teachers and to promote the coping skills after reducing the emotional burnout for teachers for teacher who feel a lot of emotional burn out would be necessary.
