사회적 지지가 교사의 직무만족에 미치는 영향에서 긍정심리자본의 매개효과

Abstract

본 연구는 사회적지지가 교사의 직무만족에 미치는 영향에서 긍정심리자본의 매개효과를 검증하는데 그 목적이 있다. 제주도내 초등학교, 중학교, 고등학교 교사 250명을 대상으로 사회적지지, 직무만족, 긍정심리자본을 측정하는 자기 보고식 측정도구를 배포하여 자료를 수집하였다. 수집된 자료를 JAMOVI 프로그램을 활용하여 다음과 같이 분석하였다. 먼저 측정도구의 신뢰도를 알아보기 위해 내적 합치도(Chronbach's α)를 산출하였다. 그 다음 기술통계 분석과 연구의 주요 변인들 간 상관관계 분석을 실시하였고, 부트스트래핑 기법을 적용하여 매개효과의 유의성을 검증하였으며 그 결과는 다음과 같다. 첫째, 사회적 지지와 직무만족의 상관관계에서 사회적 지지와 직무만족은 유의미한 정적상관을 보였다. 이는 교사가 사회적 지지를 높게 지각할수록 직무만족 수준도 높게 나타남을 의미한다. 둘째, 긍정심리자본과 직무만족의 상관관계에서 긍정심리자본과 직무만족은 유의미한 정적상관을 보였다. 이는 교사 개인의 긍정심리자본이 높을수록 교사의 직무만족 수준도 높게 나타남을 의미한다. 셋째, 사회적 지지가 교사의 직무만족에 미치는 영향에서 긍정심리자본은 부분매개역할을 하는 것으로 나타났다. 이 연구 결과를 통해 사회적 지지가 직무만족에 직접적인 영향을 주기도 하지만 매개변인인 긍정심리자본을 통해 간접적으로도 영향을 미친다는 것을 알 수 있다. 넷째, 사회적 지지의 하위요인 중 정보적지지, 정서적지지, 평가적지지와 교사의 직무만족의 관계에서 긍정심리자본은 부분매개역할을 하는 것으로 나타났다. 위 분석을 통해 사회적지지가 교사의 직무만족에 미치는 영향에서 긍정심리자본의 부분매개효과를 확인하였다는 데 연구의 의의가 있으며, 교사의 직무만족 향상을 위해 사회적 지지는 물론 긍정심리자본에 대한 지원이 필요함을 시사한다.

The purpose of this study is to verify the mediating effect of positive psychological capital in the effect of social support on teachers' job satisfaction. Data were collected by distributing a self-report measuring tool that measures social support, job satisfaction, and positive psychological capital to 250 elementary school, middle school, and high school teachers in Jejudo. The collected data were analyzed using the JAMOVI program First, to find out the reliability of the measurement tool, Cronbach's α was calculated. Then, a descriptive statistical analysis and correlation analysis between major variables of the study was conducted and the significance of the mediating effects was verified by bootstrapping technique. First, social support and job satisfaction showed significant positive correlation. This means that the higher the teacher perceives social support, the higher the level of job satisfaction is. Second, positive psychological capital and job satisfaction showed a significant positive correlation. This means that the higher the individual teacher's positive psychological capital, the higher the level of job satisfaction is. Third, the analysis of the mediating effect of positive psychological capital on the effect of social support on teacher job satisfaction revealed that positive psychological capital had a partial mediating effect on the effect of social support on job satisfaction. In other words, although social support has a direct effect on job satisfaction, it can be seen that it also indirectly influences through positive psychological capital, a mediating variable. Fourth, among the sub-factors of social support, positive psychological capital was found to play a partial mediating role in the relationship between informational support, emotional support, evaluation support, and teacher job satisfaction. The results of this study have significance in confirming that social support and positive psychological capital are variables that prevent job satisfaction and suggest that support for positive psychological capital as well as social support is needed to improve teacher job satisfaction.
